I'm a little late to this thread, but there is a very good, although 
brief, discussion of the headright system in the introduction to the 
first volume of Nugent's Calvaliers and Pioneers. You might try "White 
Servitude in the Colony of Virginia" by James Curtis Ballagh for a 
discussion of indentured servitude. It's a little dated (first 
published in 1895, reprint 2001, Heritage Books), but an excellent 
explanation.
